A Goblin is too clumsy to become a mage.

Just look at the list of battle mages in Heroes 3. Or try to create a goblin mage in Might & Magic 7.

And an Elf is too proud to be a servant of King Gryphonheart.

The intelligence of goblins in Might and Magic 7 is indeed the lowest among the playable races, but we were talking specifically about goblin mages. Moreover, even in Might and Magic 7, a goblin mage won't be much dumber than his colleagues from other races, and will definitely be smarter than elven rangers.

Sorry, but where are the Knight Goblins in Heroes of Might and Magic IV? I haven't encountered them yet. :-)

Note that Gelu is a half-elf Rogue, half-human. And he's also red-haired.

Try playing with the add-ons – sooner or later, you'll encounter them. Or, you can check in the editor or on websites.
As for the hair, Killer and Instincts and I have our own opinions on the matter.

Most add-ons are created by fans or companies for commercial purposes. They can come up with anything... Look at the goblin – small and with a dull (slightly bloodthirsty) expression on its face. The goblin hero looks the same (its face resembles a monster).

However, they have never been shorter than humans, and in Might and Magic 7, they are even taller. And a goblin knight looks more impressive than its human counterpart.
