1. +1 to attack, defense, and speed. As the level increases, the attack and defense bonus also increases. That is, monster attack/defense + hero attack/defense + bonus from specialty.

+1 to speed is immediate, and +1 to attack and defense is granted when the hero reaches the level of the monster, if I'm not mistaken. However, to be more precise, "When a hero reaches level N, which is a multiple of the unit's level n, a bonus is added to the unit's Attack and Defense. The bonus amount is 5%/n for each hero level (rounded up)."
