Which skills are best for a hero?

Mish-gan I read this description about recruiting creatures, and it made me not want to read it to the end.
Can you explain in simple terms what has a positive effect on creatures joining you?
I mean, which skills and parameters primarily influence this, and also how much stronger my army should be compared to the neutral army.
