1. Why didn't anyone level up the archer in his direct specialty? My archer had Shooting at level 5 and passed the Nightmares easily, didn't even pick up fields.

Look at the leveling and skills you acquired in battles before that unit. Then, quickly whip up a map in the editor for the battle of your hero against that unit.
